AI is thinning out junior roles: so where will senior talent come from?

Here’s a question people have been discussing lately: if AI is taking over entry-level work this fast, where will senior experts come from ten years from now? It’s not an abstract worry. A World Economic Forum (WEF) analysis from August 17, 2026 lays it out with real numbers, using the software industry as the example.

The problem isn’t new

The observation in the piece is this: a task that used to go to a junior now gets picked up by a senior developer, finished faster with the help of AI. The sprint looks fine, the numbers look good. But the junior who would have learned something from that task simply isn’t in the room anymore.

This isn’t just an impression, it’s backed by numbers. According to the Dev Barometer Q2 2026 survey of over 1,500 developers across 77 countries, 54% of senior developers say AI is making the junior role increasingly less relevant.

“Productivity is masking the loss of capacity”

The sharpest observation to come out of a closed-door roundtable with 26 senior tech leaders was this: the productivity gains from AI can actually be hiding a deeper loss of capacity underneath. As senior-heavy teams use AI to absorb the work that used to train juniors, output numbers look healthy. But critical knowledge keeps concentrating in a shrinking, overloaded pool of senior people. When those people eventually leave, there’s no clear mechanism to pass that knowledge on.

This isn’t limited to software either. In a separate WEF analysis on entry-level work, three-quarters of senior leaders across industries say they expect a significant structural shift at the entry level, nearly double what’s expected for mid- and senior-level roles.

Three different views

The opinions among roundtable participants roughly fall into three camps. They don’t contradict each other, they’re more like different angles on the same issue.

The first view holds that seniority is built through apprenticeship, code review, dealing with real production issues, and years of hands-on experience. Cutting the junior pipeline doesn’t remove that cost, it just defers it, and it comes back more expensive later.

The second view says junior roles aren’t disappearing, their content is changing. As AI absorbs routine work, what juniors should be focusing on instead is domain knowledge, things like the customer, the business model, or the regulatory environment.

The third view points to something more structural. As AI takes over more of the build-and-ship layer, value shifts toward decision-making, architecture, and domain expertise. Tomorrow’s senior developer becomes someone who directs AI agents and turns institutional knowledge into documented processes, more of an orchestrator than a coder.

So what skills actually matter?

There’s an interesting overlap in the same survey. When senior developers were asked what skill matters most for a junior in the AI era, critical thinking came out on top at 25%, well ahead of AI literacy at 18%. Juniors have a similar instinct: 48% picked analytical thinking and problem-solving as the most valuable skill in today’s job market, while only 18% picked proficiency with AI tools.

When juniors were asked where their training should focus more, real-world project experience came out clearly on top at 49%. In other words, what people actually want isn’t more AI tools, it’s real experience under real working conditions.

What does this actually mean?

The research isn’t pointing to a big alarm about “junior jobs disappearing.” It’s pointing to something quieter: if companies only track output numbers, they may not notice a training pipeline eroding underneath them. When a senior quietly picks up a task that used to go to a junior and the sprint still looks fine, it’s worth asking not just “did the work get done” but “what got built within the team.”

In short, AI is changing entry-level work, that part is true. But the real question isn’t whether jobs will disappear, it’s how seniority will get taught going forward. The answer probably isn’t in any single one of these three views, but in some combination of all three.
